It’s a horrible system. But HR has to institute every possible automated screening tool because they are overrun with candidates, many of whom are not in the least qualified.&lt;br /&gt;&lt;br /&gt;One of our candidates said he was frustrated with online applications. They always asked for his salary history, he said, and he was concerned that his response would get him eliminated. I explained to him that by not following—&lt;span style="font-style: italic;"&gt;fully&lt;/span&gt;—the instructions and requests in an online posting he was probably wasting his time using that venue.&lt;br /&gt;&lt;br /&gt;Too many people, too few jobs. And it’s hurting everyone — keeping the talented, qualified people from getting the attention they deserve.  But you really need to apply online &lt;span style="font-style: italic;"&gt;exactly&lt;/span&gt; as the employer has requested.&lt;br /&gt;&lt;br /&gt;&lt;/span&gt;&lt;/span&gt;&lt;span style="font-family:Arial;"&gt;&lt;span style="font-size:14.0px"&gt;Once again, that’s why it’s important to network. Yes, some calls are happy "we need to hire" calls, and there are still lots of unemployed jobseekers. But the preponderance of contacts recently has been from employees who are working and over-worked as business has picked up. One salaried person has logged over 80 hours in a week (so, no over-time and may not receive compensatory time either); another replied to a post for a lower-level job saying "I have to get out of here, before I have no family left." Another said that they've never seen a comparable firm staffed this sparsely and that the work was suffering from it.&lt;br /&gt;&lt;br /&gt;Employers, take note: lots of people have been giving it their all and then some to overcome the deficiencies in this business economy. I'll always remember the first British designer I interviewed. His portfolio was a mix of the usual ads, identity/logos, etc. and then! wallpaper design and textile pieces and more! He had worked as a graphic designer, a product designer, and gasp! a sales professional (of the product line he had developed).&lt;br /&gt;&lt;br /&gt;And, oh boy, did he have a tough time finding his next job. All the employers he met in our market wanted to see something more traditional, more narrow. There was a pattern then of becoming more specialized, within any discipline, to improve ones' upward mobility, hireability, compensation, etc.&lt;br /&gt;&lt;br /&gt;This recession seems to have changed that somewhat. Well, it certainly made me smile. One of my favorite candidates returned my call this afternoon, apologizing for the delay (we have a temporary opportunity for him!). He said he'd been at two different job clubs today and was "going clubbing" again tonight.&lt;br /&gt;&lt;br /&gt;Everyone says that networking is THE way to find that next job and there's no more focused way to network for a new job than at a job club. Most jobseekers, sadly, say things like "pffft" when we mention it. About their standing and their chances at any given job. We live and work in a &lt;span style="font-style: italic;"&gt;nice &lt;/span&gt;town. A really nice, civilized, put your blinker on before you change lanes kind of place.&lt;br /&gt;&lt;br /&gt;And the problem with that, at times, is that hiring managers won't always tell you the harsh truth. Kathryn, our senior recruiter, has dubbed it killing them with encouragement. Too often we hear "I had an interview with _______ and they said they would get back to me. But I haven't been able to get anyone on the phone in the (gasp) months since." From the start, the employer said "No problem, we'll pay your relocation costs." Then, oops ... we meant we'll pay $3,500. After a lot of negotiation , the employee and employer agreed on a more equitable, but not full, relocation package. And then the official offer letter arrived. The position was listed as "Manager". You won't be surprised to hear that the jobseeker said no thanks. But you might be surprised that the employer kept trying for an acceptance from the candidate for another few weeks.&lt;br /&gt;&lt;br /&gt;All in all, the employer spent more than 4 months wooing, then screwing, this candidate. The short-term costs (all the company's effort and time and trips for visits, etc.) are one thing ... the long-term cost to their reputation is incalculable. Some Think So&lt;/span&gt;&lt;/a&gt;&lt;br /&gt;&lt;br /&gt;&lt;br /&gt;We've already heard from some of our clients that they don't/wouldn't adopt this practice. If you've never been affected by unemployment, this might not appear to be a bad idea. As recruiters, however, we know how much talent has gone under- or un-utilized in this economic shift (how do you spell tsunami?).&lt;br /&gt;&lt;br /&gt;My outrage aside, this philosophy (or worse yet, policy) may convince job seekers to seek transitional employment. Taking a non-profit volunteer gig or starting a low-cost-of-entry service business (home repair, delivery jobs, etc.) can be a bridge job that gives a person access to more networking and industry opportunities. And even some employers don't realize how easy it is to use temporary workers for project purposes; they mistakenly believe there's an extra layer of complication for them, but in reality it's easier (no 1099 hassles, easier administration). &lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;In fact, "contingent staffing" (that's the buzzword which encompasses all temporary, freelance, and project work) has been an enormous part of California's mode of work for years, and now it is rapidly growing in other parts of the country, including the Midwest. Some estimate that by 2019, 40% of the U.S. workforce may be independent contractors (source: &lt;i&gt;Time&lt;/i&gt;, May 2009). &lt;i&gt;Workforce Management&lt;/i&gt; recently reported that 73% of employers expect an increase in their contingent workforce in 2010, with nearly 35% planning increases of 50% or more. &lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;It's different from the way many employers and workers have operated. But this mode of just-in-time solutions is the way we will get people back to work and maintain the productivity and even the innovation of American businesses. Many companies will keep their full-time employed workforce in their core competencies and outsource other necessary functions plus added capacity. How we talk about ourselves, and what we say to describe our skills and experience, has a huge impact on whether people want to engage with us, especially if we're looking for referrals to a job or freelance opportunity.&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Here are a few simple ways you can be more interesting when you find yourself in those situations when people ask you, "and what do you do?"&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;1. Instead of using a passive verb ("I am a writer/graphic designer/marketing manager"), use an active verb.  Try telling people what you actually do instead of stating your title or past title, which does not create a conversation. In doing this, you may need to just select one aspect of your professional portfolio, but that's okay. You may end up with five or six alternative statements you can use, according to the situation.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;2. Find new and compelling words to use. Words are fun! The English language has so many synonyms that there's no excuse for using the same tired terms everyone else does. Devoting just a few minutes to identifying new language for your accomplishments and skills can give a big boost to your personal presentation.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;3. Think about describing what you do in terms of its results or impact. There's always a larger purpose for how your function influences the enterprise, and using a few words to reference that helps your listener understand and connect. &lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;4. If you're looking for a job, be prepared to assist your listener with a concise and accurate description of the sort of position and accountabilities you're seeking, maybe even with examples of the kind of company or category you are targeting. Make it as easy as possible for someone to help you.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Implementing these tips requires just a little time, experimentation, and practice. Find a friend, colleague, or coach to help you. In my experience, it's really worth it. When someone's interest is piqued and they truly hear you, a conversation develops, and then some connection may emerge that will genuinely help your quest! &lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Tell me if you have other tips that have worked for you. But even with those who've been in the job market in the past five years, we see low levels of outreach activity.&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;This was confirmed in a recent teleconference I attended through the Association of Career Professionals International (I'm a member and a former president of the KC chapter). The speaker was Orville Pierson, who is a senior executive and director of program design and service delivery for Lee Hecht Harrison, a leader in outplacement and career services (also the author of &lt;span class="Apple-style-span" style="font-style: italic;"&gt;The Unwritten Rules of the Highly Effective Job Search&lt;/span&gt; and &lt;span class="Apple-style-span" style="font-style: italic;"&gt;Highly Effective&lt;/span&gt;&lt;span class="Apple-style-span" style="font-style: italic;"&gt; Networking&lt;/span&gt;). He has spent his entire career analyzing the metrics of job search activity, to be able to pinpoint what tends to work.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Mr. Pierson shared that the average unemployed job hunter spends five hours per week in search activity, compared with ten to twenty average hours spent by the executive level candidate. Reasons for low activity include a lack of organization, fear of rejection, and a lack of knowledge about how to proceed, among others.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Over time, he has concluded that the job seeker's overall search plan is more important than the resume, and that focus on the quantity of good contact work is the most influential variable in the success of the search! He's long been a believer that the successful job search plan will have qualified an initial target list of 40 to 50 companies. That's the initial list, just to have a place to start.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Here's the interesting part. He has determined that the average job seeker talks to 25 decision-makers before he/she gets an offer that results in a hire. And, that job seeker averages 15 networking conversations to get to each (1) decision-maker. &lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;So, do the math. That means in normal market conditions, an average job search could be expected to have close to 400 networking conversations to result in a new job. Those numbers are probably higher in the present situation.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;That's why our personal and professional connections are so valuable to us. They are the most precious and effective part of any job search. It's easy to get pulled into the current of negativity that is driving a lot of media content, whether it's in print, broadcast/cable, or online. Just as a smart swimmer will avoid the invisible undertow, we observe that our smartest colleagues and clients avoid absorbing the negative -- and instead see them creating their own positive energy and opportunities.&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Every day we are encouraged at the news of people hiring and being hired, taking the leap to start new businesses and new careers, and following through on long-planned dreams.  We know there are sectors of the economy that are doing well, local employers who are flourishing, and eager talent waiting to be tapped.  But when we're all hearing so much bad news, we temporarily lose our uniquely American competence for getting on with it.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Here's what we remind ourselves of on a regular basis:&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;1. Hang around with positive people. If you're getting bummed out by the news, change the channel. If the friends you usually hang out with are too negative, get together with someone who has a terrific positive attitude or a great sense of humor. I remember a year when I resolved to make three new friends who were cheerful and glass-half-full types, and it changed my life forever.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;2. It's simply part of the must-do checklist for recruiters and hiring managers.&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Online personal and professional image, just like everything else, continues to get more complex. Here are the pieces of the puzzle that we have noted, and we're interested in other aspects that you think are important.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;1. Your online profiles. All of your social and professional networking sites (LinkedIn, Facebook, etc.) plus the membership associations on which you've posted profiles. It's easy to lose track, so we recommend keeping a master list and updating all of them when there's a job or career change. We expect that all profiles will tell basically the same story, and it looks less than professional when they don't. If there's a site with an account you don't use anymore, close it.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;2. Personal stuff. It's an inherent part of the experience of social sites to share photos and personal artifacts. Since a potential employer can see anything that's public, you can use your privacy settings to keep exposure more exclusive when it's warranted.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;3. Expertise and opinions. This is an area where many are currently stumbling. Posting opinions on your own blog, posting on others' blogs, and reviewing books or events are great ways to heighten your online profile and establish your expertise. There are a couple of pitfalls, however. First, take great care that your posts are as well-written and error-free as possible. Do check your spelling, punctuation, and grammar, as others may judge your eligibility for employment based on what you write. Second, be aware of the effect of displays of attitude. We recently heard a story that's a good example of how a hire falls apart needlessly in the final stages.&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;The scenario went like this: Search requirements that were hard to fill; ideal candidate with the desired niche background and stellar references, who really wanted the job; and a good fit between candidate personality and employer culture. &lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;The problem: The employer failed to find out what was really most important to the candidate until the offer was made. It turned out that the candidate was not primarily motivated by salary, but rather by quality of life issues, including vacation and flex-time. While the candidate was perfectly happy with the salary/bonus offering, the employer was unwilling to match the candidate's desire for vacation to match his current job and professional association expenses.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;The outcome: The candidate turned down the offer and decided to continue searching.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;The cost to the employer: Thousands of dollars in time and hard costs; the continued vacuum of productivity with an empty chair; and the loss of good will and perception as an employer-of-choice.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;What's the potential lesson? Employers, make sure your offers are accepted by using professional search consultants, either internally or externally. The willingness to adapt compensation packages to accommodate the differing needs and desires of potential employees can go a long way to securing (and keeping) exactly the talent you need. If your HR or internal recruiter tells you what the people want, and it's not unreasonable, be willing to provide it! And a good external recruiter or consultant, brought in for even just a part of the process, can ensure a happy ending.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Do you have a story about a candidate that got away or an offer that you amended to get the hire made? Our job becomes to remind them of the benefits of using temporary workers:&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;1. Just-in-time solutions. A good temp staffing partner (like LandaJob, of course) can get someone plugged in immediately, to keep the overworked team members from leaping off the ledge. Sometimes even the same day! (Example: an in-house agency that needed a proposal proofread overnight -- Done!)&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;2. Flexibility. This includes those who are looking by choice (to move up or out, or make a career shift), those who've been laid off, and those who are returning to work (moms, for example). We also talk to hiring managers every day. So, that means we hear a lot of stories, and we have a pretty good view of what seems to be most effective in a job search.&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Here are a few of the things we see people do who have the shortest time-to-hire.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;1. They hold themselves accountable for making a certain number of fresh contacts every week. Rather than just recycling old contacts, they find ways to make new connections. They mix it up, reaching out to companies they've researched and in which they have an interest, as well as applying for posted positions.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;2. They do a really good job of articulating what they can offer to a team. The best ones talk about their value in terms of deliverables, rather than strategy and planning. Employers want to hire people who can get stuff done. They tend to hire people who demonstrate they can walk right in and do that stuff.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;3. They get out of the house, or out of the office. Every week they show up someplace where they can meet new people at a meeting or program, or they volunteer for an organization where they'll make new contacts, or they join a special-interest club where they can generate fresh energy.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;We admire these successful job-finders, so we thought we'd share these lessons we've learned from them. &lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;Tell us what advice you might share. But it seems like it's harder to find job descriptions that have all of these three key ingredients:&lt;div&gt;1. What the job actually consists of. What would this person really be doing in an average week/month?&lt;/div&gt;&lt;div&gt;2. How this function fits into the organization. Who are the other members of the team? How does this team interact with other teams or groups to produce products or services? &lt;/div&gt;&lt;div&gt;3. What the company or organization provides, and for what customer groups or audiences.&lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;What if employers were to incorporate all of these elements into their descriptions? Would it be easier to find qualified candidates? &lt;/div&gt;&lt;div&gt;&lt;br /&gt;&lt;/div&gt;&lt;div&gt;We think probably so. But, we're grateful anyway that they need our help. Anonymously?</title><content type='html'>Just saw the jobvent.com site where disgruntled employees can register their complaints and their kudos -- anonymously -- for all the world to see. Oh boy.&lt;br /&gt;&lt;br /&gt;Employers are ranked on criteria such as Pay, Respect, Benefits, Work/Life Balance, Career Potential/Growth, etc. A lot of what I read seemed petty and narrowly focused ("...the worst supervisor EVER", "you have to suck up to the right people") but there were legitimate learnings (as the big boys say) for those employers who are taking the long view and truly see their employees as their biggest asset.&lt;br /&gt;&lt;br /&gt;From scores of -8222 to positive scores in the hundreds, it's clear that people would rather pan than praise. At least on this site. I was cheered by the review of one of our local financial services employer which said: "Good company for benefits but they have this Kansas City attitude where they only go by the book." What if they could spice up your cover letter or be used as extra flavor in your resume?
